Introduction: People Are the Program
People Are the Program
Everything your organization delivers is delivered by people. This course is about making sure you have the right ones — and keeping them.
Welcome to Staffing Essentials
Walk into any high-performing community sport organization and you will notice something before you notice the facilities, the branding or the equipment. You will notice the people: coaches who are present and engaged, administrators who know the athletes by name, volunteers who show up consistently and seem genuinely glad to be there. That quality is not accidental. It is the result of deliberate, sustained investment in how the organization finds, onboards, develops, supports and retains the people who make its programs possible.
Walk into a struggling organization and you will notice the opposite: coaches who seem depleted, administrative staff under constant pressure, volunteers burning out or disappearing mid-season, and a leadership team spending most of its energy managing turnover rather than building toward anything. That is also not accidental. It is the result of a staffing approach that was never built — or was built once and never maintained.
Staffing Essentials is for leaders who want to build the first kind of organization and stop settling for the second.
Who this course is for
This course is designed for Executive Directors, Technical Directors, club managers, head coaches in administrative roles and experienced board members who carry operational responsibility for the people in their organization — paid staff and volunteers alike. You do not need an HR background. You need to lead people in a community sport environment and understand that how you find, develop and retain them is one of the most consequential leadership decisions you make every season.
The problem this course is solving
Community sport organizations face a staffing reality that is unlike almost any other sector: most of their workforce is unpaid, motivated by passion rather than compensation, and operating in an environment where role clarity, performance feedback and career development are frequently absent. The result is a sector with higher-than-necessary turnover, inconsistent program delivery and a recurring cycle where the same organizational problems re-emerge every time a key person leaves.
The organizations that escape that cycle share a common characteristic: they treat staffing as a system, not a series of individual transactions. They recruit deliberately. They onboard thoroughly. They develop their people continuously. They recognize contribution specifically. They have performance conversations before they become necessary. And when people do leave, they do it well — capturing knowledge, maintaining relationships and ensuring the next person is set up to succeed.
What this course covers
- Module 1: The Foundations of Effective Staffing: The staffing journey as a system, the role of PVMV in every staffing decision, and the self-audit that shows you where your gaps are.
- Module 2: Recruitment and Pre-Boarding: How to recruit for values alignment, write role descriptions that attract the right people, and use the pre-boarding period to build connection before Day 1.
- Module 3: Onboarding for Success: The difference between administrative and cultural onboarding, the 30/60/90-day structure, and the five integration activities that build genuine belonging.
- Module 4: Continuous Learning and Development: How to build a development culture, have the development conversation most leaders avoid, and design a 12-month plan aligned to organizational goals.
- Module 5: Engagement, Rewards and Recognition: The six drivers of engagement in community sport, how to build a recognition system that costs nothing and returns significantly, and how to read disengagement signals early.
- Module 6: Feedback and Performance Management: The SBI framework, how to build a feedback culture, and how to design a performance review that measures both output and values alignment.
- Module 7: Transition Planning and Succession: How to off-board well across three streams, the exit interview as an intelligence tool, and how to build succession capacity before a vacancy forces it.
How to use this course
Each module includes content, case studies, workshop activities, reflection questions, a module quiz and a downloads section. The workshop activities and reflection questions are the most valuable elements — they require you to apply the concepts directly to your organization's context. Work through the modules in sequence. If you are under time pressure, complete the self-audit in Module 1 first. It will tell you which modules are most urgent for your organization.
Before you begin
- Before you begin Module 1: which stage of the staffing journey is your organization's most significant current weakness? What is the most visible cost of that weakness right now?
- Think of the last person who left your organization whose departure surprised you. What does that departure tell you about which stage of the staffing journey needs the most attention?
- What would it mean for your organization if your staffing practices were as deliberate and consistent as your best program delivery? What would be different for your athletes, coaches, volunteers and families?
